
Hiring maintenance and engineering talent is not a matter of posting a job and waiting for applications.
The right candidate needs to understand the equipment, the process, the schedule, the safety expectations, and the pressure of keeping production moving. They also need to communicate clearly when a repair will take longer than expected or when restarting a line would create unnecessary risk.
That is why manufacturing recruiting requires more than résumé screening.
Whether you need a maintenance technician, controls engineer, reliability engineer, manufacturing engineer, or engineering manager, start with the actual work. Then build the hiring process around it.
Start with the plant, not the job title
Job titles can hide important differences.
A maintenance technician in one plant may spend most of the week completing preventive maintenance. In another, the same title may mean responding to breakdowns across several shifts with limited support.
An automation engineer may work primarily with PLC programming and controls. Or the role may include capital projects, process improvement, equipment commissioning, vendor management, and production support.
Before you write the job description, define:
- The equipment the person will support
- The balance between preventive and breakdown maintenance
- The level of automation in the plant
- The systems used, including PLCs, HMIs, SCADA, drives, robotics, and CMMS tools
- The normal shift and on-call expectations
- The physical plant conditions
- The people this role works with every day
- The problems the new hire must solve in the first six months
This creates a more accurate skills map. It also gives candidates enough information to decide whether the role fits them. It also helps a manufacturing recruiter represent the plant and role accurately instead of just collecting applications.
Know what the résumé does—and does not—show
A job title or keyword does not prove what a candidate actually owned.
Maintenance, reliability, PLC, controls, and manufacturing engineering can describe direct responsibility. They can also describe partial exposure inside a larger team. That distinction matters.
Look for increasing scope, direct ownership of equipment or processes, measurable improvements in uptime, reliability, quality, or safety that the candidate can explain, troubleshooting depth, preventive-maintenance or reliability-program ownership, capital-project or commissioning work, and progression into lead or supervisory responsibility.
Outcomes and specific ownership are more useful than keyword matching.
There is a real difference between “Supported preventive maintenance” and “Built a preventive-maintenance program that reduced recurring failures on a critical line.”
The point is not to chase polished wording. It is to understand what the person actually did, what problems they solved, and how close that work is to your plant.

Be direct about shifts and plant conditions
Shift expectations should never be hidden in the final interview.
Tell candidates whether the schedule is:
- First, second, or third shift
- Fixed or rotating
- Monday through Friday or seven days a week
- Subject to weekend or holiday coverage
- Connected to an on-call rotation
- Likely to require overtime during production problems
The same applies to plant conditions.
Candidates should understand whether they will work around heat, cold, noise, dust, heavy equipment, confined spaces, clean manufacturing areas, or high-speed production lines. They should know how much time they will spend on the floor versus in an office or engineering area.
This is not about making the role sound difficult. It is about making the role clear.
When the plant, shift, and environment are presented accurately, the people who stay interested are more likely to understand what they are accepting. Hidden schedule or environment issues create avoidable turnover. A manufacturing recruiter should be able to explain those realities clearly and early.
Explain what “maintenance” actually means
Maintenance teams can operate in very different ways.
Some plants have a mature preventive maintenance program. Work orders are scheduled, equipment history is documented, and technicians spend time identifying problems before they become failures.
Other plants are still operating mainly through breakdown response. The team is busy fixing urgent issues, production is waiting, and preventive work is pushed to the side.
Candidates need to know the difference.
Explain:
- How preventive maintenance is planned
- Whether the plant uses a CMMS
- How work orders are assigned and closed
- How recurring failures are investigated
- How spare parts are managed
- Whether technicians participate in root-cause analysis
- How downtime and repair priorities are handled
- Whether the role is expected to improve reliability or mainly respond to failures
A strong candidate may be comfortable with breakdown work. They may also want to know whether leadership is committed to reducing it.
That distinction matters. People who enjoy building a reliable maintenance program may leave if the role becomes endless firefighting. People who prefer fast troubleshooting may be frustrated if the position is mostly scheduled inspections and paperwork.
Be clear about the operating reality.
Match technical requirements to the equipment
Do not over-filter candidates based on brand names alone.
Experience with your exact PLC, machine, or production process can help. But transferable skills often matter just as much. A candidate who has diagnosed electrical, mechanical, hydraulic, pneumatic, or controls problems in another environment may be able to learn your equipment.
Assess the fundamentals first.
Ask candidates to explain:
- A difficult equipment failure they diagnosed
- How they separated symptoms from the underlying cause
- How they used schematics, manuals, measurements, or system data
- How they verified that the repair solved the problem
- What they documented after the work was complete
- How they communicated with operators and production leaders
For engineering roles, ask about the work behind the title. A manufacturing engineer may have experience with line balancing, tooling, process validation, lean improvement, equipment launches, or work instructions. A controls engineer may have worked with PLC logic, motion systems, safety circuits, robotics, networks, or HMI development.
You need to understand what the person actually owned.
Production pressure should be part of the interview
Maintenance and engineering teams work close to production. That creates pressure.
When a line is down, leaders want it running. When a shipment is late, the pressure increases. But the fastest repair is not always the safest repair or the right long-term repair.
Use the interview to understand how candidates make decisions under pressure.
Ask questions such as:
- What do you do first when a critical line stops?
- How do you decide whether a temporary repair is acceptable?
- What information do you give production when the repair will take longer?
- How do you respond when someone asks you to bypass a safety step?
- Tell us about a time you stopped work because conditions were unsafe.
- How do you prioritize two equipment failures at the same time?
Technical knowledge matters. Judgment matters too.
A candidate who can repair a machine but cannot explain the risk, communicate a realistic timeline, or follow lockout/tagout procedures is not a strong fit. Good manufacturing recruiting should test for that judgment, not just confirm a title match.

Compensation has to reflect the market
Pay is not the only reason people move. It is still one of the first filters.
Manufacturing employers should review the full package for each role:
- Base pay
- Shift differential
- Overtime rules
- Call-in or on-call pay
- Benefits
- Paid time off
- Training and certification support
- Relocation assistance, where appropriate
- Advancement opportunities
- Schedule predictability
Compensation should also reflect the technical demands of the position. A role requiring controls experience, advanced electrical troubleshooting, robotics, or reliability engineering may compete with other industries for the same people.
Do not assume a generic maintenance range will attract candidates with specialized skills.
Development matters as well. Candidates want to know what comes next. Can a technician become a lead? Can an engineer move into reliability, controls, project engineering, or plant leadership? Is there a training plan?
A clear path can make a role more competitive without adding unnecessary promises.
Do not rely only on active applicants
Many experienced maintenance and engineering professionals are not actively applying.
They may be working in stable plants. They may be known by their supervisors. They may respond to a direct conversation about a better schedule, stronger equipment, more autonomy, or a clearer path.
That means your search should include more than job boards.
A practical pipeline can include:
- Employee referrals
- Technical schools and community colleges
- Veterans and military transition programs
- Local trade networks
- Engineering associations
- Industry contacts
- Direct outreach to passive candidates
- Internal employees who are ready for a development move
The message should be specific. Explain the plant, the equipment, the schedule, the reporting structure, and the reason the role exists.
“Great opportunity with a growing company” is not enough.
“Support a three-shift operation with a strong focus on preventive maintenance and automation improvement” gives a candidate something real to consider.
That level of detail matters even more with passive candidates. If a manufacturing recruiter cannot explain the operating environment, skilled trades expectations, and why the role is open, the outreach usually falls flat.

Assess technical fit, reliability, and communication
A good hiring process should test more than years of experience.
Technical assessment can include a practical discussion, equipment scenario, schematic review, troubleshooting exercise, or structured walkthrough of a past repair. The format should match the job. Do not create a test that has little connection to the work.
Look for how the candidate thinks:
- Do they ask useful questions?
- Do they verify the problem before replacing parts?
- Do they consider safety before starting?
- Do they explain their reasoning?
- Do they know when to ask for help?
- Do they document the work?
- Do they follow through after the equipment is running?
Reliability also shows up in specific examples.
Ask how they handle unfinished work orders, recurring issues, shift handoffs, preventive maintenance assignments, and documentation. Ask what “done” means to them.
Communication deserves the same attention.
Maintenance and engineering employees often translate between operators, production supervisors, quality teams, vendors, and plant leadership. They need to explain technical problems in plain language. They also need to raise concerns without creating unnecessary conflict.

Choose the recruiting approach that fits the need
Not every manufacturing hire needs the same search model.
The right approach depends on hiring volume, consistency, role seniority, urgency, specialization, and whether the need is ongoing or one-time.

The simple hiring checklist
Before you open the search, confirm that you can answer these questions:
- What will this person do during a normal week?
- What equipment and systems will they support?
- How much of the role is preventive work versus breakdown response?
- What shifts, overtime, and on-call duties apply?
- What are the real plant conditions?
- Which technical skills are required on day one?
- Which skills can be learned?
- How will safety be handled when production is under pressure?
- What does the compensation package include?
- How will you assess reliability and communication?
- Where will you find candidates who are not actively applying?
- Who owns the hiring process and how quickly can decisions be made?
If the answers are clear, the search is easier to manage.
If they are not clear, posting the job will not solve the problem.
